Abstract

This study examines the effect of work-life balance on the performance of Generation Z employees in Jakarta, with job satisfaction as a mediating variable. A quantitative survey approach was employed, involving 150 Generation Z employees selected through purposive sampling. Data were collected online over a three-month period and analyzed using validity and reliability tests, classical assumption tests, linear regression, and the Baron and Kenny mediation procedure with SPSS 25. The findings indicate that work-life balance has a significant positive effect on employee performance but does not significantly influence job satisfaction. Job satisfaction significantly affects performance but does not mediate the relationship between work-life balance and performance. These results reinforce Herzberg’s two-factor theory, suggesting that work-life balance functions as a hygiene factor that prevents dissatisfaction rather than as a key driver of satisfaction or enhanced performance. Future studies are recommended to explore other intrinsic factors that may be more relevant to Generation Z in the modern work environment
